Do Job Insecure Leaders Perform Less Transformational Leadership? The Roles of Emotional Exhaustion and Trait Mindfulness

While job insecurity has a wide range of negative effects on employees’ work attitudes and behaviors, scholars still know little about its impact on leaders. Drawing from conservation of resources theory, we developed and tested a theoretical model that links job insecurity and transformational leadership behavior. This model explores the mediating role of emotional exhaustion and the moderating role of leaders’ trait mindfulness in influencing the mediation. Results from data that were collected at two time points from 161 leader–follower dyads in various Chinese organizations showed that job insecurity is negatively related to transformational leadership behavior through increased emotional exhaustion. Moreover, the positive relationship between job insecurity and emotional exhaustion as well as the negative indirect effect of job insecurity on transformational leadership behavior via emotional exhaustion are weaker for leaders with high levels of trait mindfulness. Implications for research and practice are discussed.

Impression management is typically seen as a means to achieve success. Little is known about potential side effects for the self, or about impression management aimed at prevention of loss. Here, we probe the relationship between exemplification (impression management aimed at acquiring the image of model employee) and performance and emotional exhaustion, accounting for the moderating role of job insecurity. We use the Resource Model of Self-regulation and the Conservation of Resources Theory to propose that the association of exemplification with performance and emotional exhaustion is more positive with increased job insecurity. Hypotheses were tested in a sample of 603 Peruvian workers using structural equation modeling (SEM). The pattern of results supported our hypotheses: Exemplification has unintended effects when workers feel insecure.

Purpose The purpose of this paper is to explore the role leader attention plays in the nurture of transformational leadership (TL) behavior, as well as the mechanism by which TL affects innovation ambidexterity, this research empirically studied the relationship between leader attention scope (LAS) and innovation ambidexterity (exploratory innovation and exploitative innovation) through the mediating role of TL. Further, the moderating effect of environmental dynamism (ED) on the relationship between TL and innovation ambidexterity was examined. Design/methodology/approach Empirical study was adopted by distributing questionnaires to high echelon leaders in mainland China to assess related variables. Structural equation modeling was used to examine the relationships of the variables based on the 188 returned questionnaires. Findings The results show that LAS had a positive effect on innovation ambidexterity, and the relationship was partially mediated by TL. ED negatively moderated the relationship between TL and innovation ambidexterity. Practical implications The results suggest that upper echelon leaders receive more unfamiliar, outward-oriented, and source-diverse information to broaden their attention scope. The broad outlook they get obliges them to engage in TL behavior which is beneficial for innovation ambidexterity. Originality/value Based on upper echelons theory, this research reveals the realization mechanism of innovation ambidexterity from the perspectives of leader attention and leadership behavior. This paper avoids the previous research limitation of prevalently employing demographic measurements to substitute for leaders’ psychological processes. The study of LAS also explains the formation mechanism of TL. ED is considered to examine the effectiveness of TL.

The importance of work engagement (vigor, dedication, absorption) in enhancing employee performance is a recognized area of research. In this competitive and hyper turbulent work environment, disengaged workforce is costly for any organization. Despite its importance, a very low rate of work engagement (i.e.5%) has been found in Pakistan. Drawing on conservation of resource theory (COR), this paper proposes a conceptual framework to find out the impact of despotic leadership behavior on work engagement of employees with a mediating mechanism of employee’s perception of job insecurity. In previous literature little research has been done on despotic leadership and no study has found on this relationship before.

Emotional exhaustion has become an important occupational health problem faced by teachers, and it has seriously affected their mental health. It is necessary to pay attention to the factors that affect emotional exhaustion. In this study, 815 frontline university faculty were selected as subjects to explore the relationship between trait mindfulness and emotional exhaustion and the role of psychological capital and work engagement in this relation, using the trait mindfulness, psychological capital, work engagement, and emotional exhaustion scales. It was found that trait mindfulness and emotional exhaustion are negatively correlated; the mediating role of psychological capital between trait mindfulness and emotional exhaustion is not significant; the mediating role of work engagement between trait mindfulness and emotional exhaustion is significant; the chain mediation effect of psychological capital and work engagement between trait mindfulness and emotional exhaustion are significant.

We investigated the impact of work–family conflict on job insecurity according to conservation of resources theory, and examined the mediating role of core self-evaluation in this relationship. In addition, we investigated if men and women show differences in their levels of work–family conflict. Participants were 378 employees of a stateowned enterprise in China, and we analyzed the data using correlation analysis and the bootstrapping method. Results show that work–family conflict was positively correlated with job insecurity and negatively correlated with core self-evaluation, with men experiencing greater work–family conflict than women did. Further, core self-evaluation was negatively correlated with job insecurity, and also mediated the relationship between work–family conflict and job insecurity. We have used conservation of resources theory to broaden understanding of job insecurity. Suggestions are provided for ways managers can alleviate employees' job insecurity.

Although much research has been conducted on workaholism, its crossover effects remain uninvestigated, especially in the context of organizations. Based on the job demands-resources (JD-R) model of burnout and the conservation of resources (COR) theory, we established a dual-path structural model to examine the effects of supervisors’ workaholism on subordinates’ turnover intention through two types of job demands (perceived workload and interpersonal conflict) as well as subordinates’ emotional exhaustion. The results revealed that supervisors’ workaholism is positively related to subordinates’ emotional exhaustion through increased perceived workload and interpersonal conflict, which result in subordinates’ turnover intention. This study has made a contribution to the literature by extending the scope of workaholism research from self-perspective to other-perspective. The findings also have practical implications for organizations and their human resources (HR) practitioners.

Purpose Under the de-capacity circumstances of coal production in China, the purpose of this paper is to examine the processes underlying the association between job insecurity (JI) and miners’ safety performance, proposing that resource consumption is a prominent theoretical explanation for this association. By developing a mediation model, the authors examined the mediating role of emotional exhaustion (EE) between JI and miners’ safety performance. Design/methodology/approach Through the time-lagged survey method, the authors collected 349 samples from three coal mines in Shanxi Lu’an Group, the hypotheses were tested through confirmatory factor analysis, structural equation model analysis and bootstrapping in AMOS software. Findings Results shed light on that JI negatively predicts the safety performance subfactors, including safety compliance (SC) and safety participation (SP). EE plays a partial mediating role between JI and safety performance. In particular, the finding indicated that JI exerts a more significant impact on SP than SC, revealing that JI produces a more significant adverse effect on miners’ conscious safety behaviors than skill-based safety behaviors. Originality/value This study contributes to display the influence path of JI as a stressor on miners’ safety performance in the coal mine rather than a stimulus. The mediation model results not only help us understand the association between JI and safety performance but also provide a feasible way to mitigate the negative effects of JI.

Even though psychological capital has been identified as an important issue in the workplace, little research has focused on it through organizational support. Drawing on leadership theory and conservation of resources theory, this article examines the mediating role of organizational support in the relationship between leadership behavior and psychological capital in insurance companies in Jordan. The questionnaires were distributed randomly. Out of 350 questionnaires, 335 questionnaires were effective for analysis, after analyzing the data using the statistical program SmartPLS version 3.2.6. Based on the theories, a significant impact of organizational support on the relationship between leadership behavior and psychological capital of employees was found. Thus, the study recommended maintaining the interest of senior management in the insurance companies operating in Jordan to identify and educate the managers of these companies in choosing the appropriate leadership behavior in accordance with the company’s data and the circumstances surrounding it at the right time and place.
