How High-Performance HR Practices and LMX Affect Employee Engagement and Creativity in Hospitality

The purpose of this article is to explore how the interactive effects of high-performance human resource (HR) practices and leader–member exchange (LMX) on employee engagement and creativity in hospitality. Based on the survey of 485 employees of hotel companies in China, the theoretical model was tested. The results showed that high-performance HR practices had a significant influence on employee engagement and creativity through psychological empowerment. In addition, the impact of high-performance HR practices on employee engagement was strengthened by LMX. This theoretical framework was empirically tested to better explain the motivational mechanisms underlying employee engagement and creativity and makes a valuable contribution to advancing the application of self-determination theory in hospitality.

Purpose – The purpose of this article is to employ Self-Determination Theory to explain the mediated impact of work design – empowerment and serial and investiture socialization – on employee work affect. The theory proposes fulfilment of three psychological needs – autonomy, competence, and relatedness – will mediate individuals' ability to achieve contextually relevant well-being. An empirical study tests this claim and exposes the structure of the mediating effects. Design/methodology/approach – Survey responses were collected from a sample of 239 front-line service employees using snowball data collection. SEM was used to test hypotheses. Findings – Findings suggest that empowerment and serial and investiture socialization are significantly differentially related to need fulfilment. Additionally, all forms of need fulfilment do not directly influence employee affect. Instead, there are both direct and interactive effects that work simultaneously to influence employees' positive work affect. Practical implications – This study exposes specific work design levers managers can manipulate to benefit employees. This research highlights the different effects of specific work design variables on employee work affect. Originality/value – This paper extends understanding of Self-Determination Theory by exposing the direct and interactive effects of need fulfilment on work affect for service workers. Also, it delivers a deeper exploration of the impact of work design on employees by modelling multiple work design variables as well as process variables simultaneously to provide a more detailed picture of how work design influences employee work affect.

PurposeThe purpose of this study is to investigate the impact of high-performance (HP) human resource (HR) practices on employee job engagement and organizational citizenship behavior (OCB) and the moderating effects of transformational leadership.Design/methodology/approachA sample of 268 employees from the US and a sample of 288 employees from South Korea (SK) were used for examining the hypotheses.FindingsThe results illustrated that high-performance HR practices (HPHRP) significantly predicted employee job engagement and OCB in SK. Transformational leadership was found to moderate the associations of HPHRP with employee job engagement and OCB in SK, while in the US, transformational leadership only moderated the relationship between HPHRP and OCB.Practical implicationsTransformational leaders reinforce the quality of the employee–organization relationship and strengthen the impact of HPHRP on employees' positive work-related behaviors.Originality/valueThis study contributes to the understanding of employees' organizational behavior as exploring the relationships of HPHRP, transformational leadership, job engagement and OCB.

Leadership development programs are common in sports, but seldom evaluated; hence, we have limited knowledge about what the participants actually learn and the impact these programs have on sports clubs’ daily operations. The purpose of the current study was to integrate a transfer of training model with self-determination theory to understand predictors of learning and training transfer, following a leadership development program among organizational leaders in Swedish sports clubs. Bayesian multilevel path analysis showed that autonomous motivation and an autonomy-supportive implementation of the program positively predicted near transfer (i.e., immediately after the training program) and that perceiving an autonomy-supportive climate in the sports club positively predicted far transfer (i.e., 1 year after the training program). This study extends previous research by integrating a transfer of training model with self-determination theory and identified important motivational factors that predict near and far training transfer.

En este estudio se pretende describir el bienestar psicológico y la motivación de hockystas amateurs que estudian/trabajan y deben cumplir con una rutina de alto rendimiento para representar a Chile en el hockey césped. Para ello se indagó en el bienestar psicológico desde la perspectiva de Ryff, y en la motivación desde la Teoría de la Autodeterminación (TAD) de Deci y Ryan. Tras la compleja realidad a la que se enfrentan diariamente los deportistas de la muestra, es que surge el interés por conocer las variables psicológicas mencionadas anteriormente. Teniendo en cuenta que pudieran estar relacionadas a través de las diferentes dimensiones que las componen. Por lo tanto, al potenciar algunas de estas dimensiones se estaría influyendo tanto en el bienestar psicológico como en la motivación de los deportistas, lo que nos ayudaría a describir como es el bienestar psicológico y la motivación de estos. This study aims to describe psychological wellbeing and motivation in amateur hockey players who study/work and must obey to a high performance routine to represent Chile in field hockey. Wellbeing approaches made by Ryff were considered for this research, as well as self-determination theory (Deci & Ryan) to investigate motivation. After the complex reality this amateur hockey players face every day, it becomes interesting to study the psychological variables mentioned above. Believing that they could be related through different dimensions that compose them. Therefore, when you maximize the dimensions of both theories, it would be directly influencing the psychological well-being and motivation of athletes, this could help us to describe psychological well-being and motivation of them.

Purpose The purpose of this paper is to examine the effects of learning organization culture (LOC), learning goal orientation (LGO) and psychological empowerment (PsyEmp) on employee engagement, focusing on the mediating role of each dimension of PsyEmp (meaning, competence, self-determination and impact). Design/methodology/approach Individual perceptions of 329 employees in 9 South Korean for-profit companies were obtained by a cross-sectional survey. Construct validity of each measurement model was examined using confirmatory factor analysis, and the hypothesized structural model was tested by structural equation modeling. Bootstrap analyses were used for testing mediation effects of PsyEmp. Findings The authors found that PsyEmp had a significant effect on job engagement, and that LOC and LGO significantly predicted the level of PsyEmp and engagement. The four dimensions of PsyEmp partially mediated the relationship between the two predictors (i.e. LOC and LGO) and job engagement. LGO had a stronger effect than LOC on both PsyEmp and job engagement. Practical implications Employees who are high in LGO and perceive that an organization provides opportunities for continuous learning with supportive leadership are more likely to experience improved meaning in their work, competence in their knowledge and skills, and foster self-determination with respect to their personal impact on their work and organization. These important facets of PsyEmp that promote employee engagement should be considered by human resource and OD professionals when recommending workplace changes to improve organizational effectiveness and sustainability. Originality/value This study complements the trend to use employee engagement as a proxy for understanding both individual and organizational performance by investigating the relationships among LOC, goal orientation, empowerment and engagement.

This study aims to identify the concept of psychological empowerment and clarify its various dimensions and their impact on the effectiveness of performance in the higher education sector. The study has been applied to a sample of 185 staff members working at 3 universities in Saudi Arabia. This study found that the degree of practice of staff members to the dimensions of psychological empowerment exceeds the middle degree, while the level of performance in these universities was high, it showed the existence of a significant effect of the dimensions of psychological empowerment (competence, impact) on the effectiveness in performance. This is while the other two dimensions (self-determination, meaning) do not significantly affect the effectiveness of performance. The study also pointed to the existence of significant differences between the practice of faculty members to psychological empowerment according to the variables (experience, scientific rank, college), and also indicates there are significant differences in the levels of effectiveness performance, according to the variables (marital status, college).
