Banking is one of the fastest-growing sectors because of its contribution to the economy, however, today employee retention is demurring for banks and they are striving to fulfil this challenge. It has been observed from the past few years that it is due to the lack of knowledge related to the proper implementation of HR practices in the commercial banks. The main purpose behind conducting the research is to understand the effect of compensation (C), working environment (WE), training and development (T&D), and performance appraisal (PA) on employee retention (ER). The study used convenience sampling with a sample size of 200 and data was collected from the employees of different commercial banks located in Islamabad and Rawalpindi. The empirical results showed that WE, PA, and COM have a significant positive relationship with the ER whereas T&A has the insignificant one.

The research focuses on determining the effect of commercial bank’s market power on net interest margin and the moderating role of financial access. The study uses annual data of 33 commercial banks in Indonesia from 2012 to 2019 based on the category of State-Owned Commercial Banks and National Private Commercial Banks. The data is obtained from secondary data, using financial reports published by commercial banks. The data is analyzed using moderated regression analysis to estimate two models, basic model is used to estimate the effect of market power on net interest margin, while the interaction model is used to estimate the moderating effect of financial access. Market power was measured using the Lerner index of each bank. Financial access was measured by the number of branches and the availability of electronic banking channels such as mobile banking, internet banking, and digital branch. The results show that the increase in commercial bank’s market power significantly increases net interest margin. Other results also show that branch and mobile banking & internet banking significantly moderate the effect of market power on the net interest margin, while the digital branch is not significantly moderating the relationship between market power and net interest margin.

There has been a great deal of research into performance appraisal, especially concerning the factors that influence the effectiveness of performance appraisal (EPA). Studies suggest that elements such as organizational fairness, organizational politics, and leadership style may contribute to the EPA. Regardless of the evidence of research on these issues, there is paucity of research linking the impact of distributive fairness on the EPA. Moreover, prior studies, similar to this, have reported mixed findings. Accordingly, this study proposes the moderating role of employee participation in the relationship between distributive fairness and the EPA.

Government ownership may also improve banking institution efficiency by improving external governance mechanisms. This study will allow commercial banks to overcome the challenges and boost efficiency with the external governance mechanism and devise better working strategies. This study makes it easier for the bankers' rulers to run the external governance system to strengthen bank efficiency. This work is unique because no one defined an external governance system with government ownership as a moderating role.
