Beyond the competency frameworks-conceptualizing and deploying employee strengths at work

Purpose With growing stress at work, the need for scholars to focus on humanizing organizations is pressing. Scholars agree five factors lead to humanizing organizations. This study dwells upon one factor – employee strengths at work (ESAW) – problematizes, identifies the gap in its conceptualization, deploys critical social systems theory and reconceptualizes the construct of ESAW by taking key contextual factors into consideration. Thereafter, this study aims to develop a conceptual model and makes propositions related to the mediating effects of ESAW on the association of leadership style and employee performance. Design/methodology/approach Aimed at contributing to humanizing organizations, this conceptual study problematizes the construct of competency and the trait-based conceptualization of strengths in identifying gaps in the construct of competency for humanizing organizations. Next, the study deploys the technique of construct mixology for evolving the new construct of ESAW. To empirically test ESAW in the field, the authors deploy the critical social systems theory and develop a conceptual model. Further, drawing upon the conceptual model and the extant literature, the authors develop many propositions for enabling future research. Findings The study develops a new construct of ESAW that holds the promise of contributing to humanizing organizations. By embedding the current trait-based conceptualization of employee strengths to the context of the organization, the new five-factor construct of ESAW is indigenous to the field of organization science, hence, has a higher relevance. The study develops a conceptual model and makes propositions for empirically testing the new construct in the field that future researchers may focus upon. Research limitations/implications There is a compelling need for humanizing organizations. This conceptual study attempts to bring back the focus of researchers on humanizing organizations, within the framework of the market-driven economy. The new construct of ESAW has huge potential for theory-building and empirical testing. Practical implications Deployment of ESAW will contribute to humanizing organizations. The construct of ESAW is relevant to practice as it has evolved from the domain of organization science, unlike the earlier trait-based conceptualization of strength that emerged in personality psychology. Practitioners can deploy the construct of ESAW and achieve the two seemingly conflicting objectives of enabling employee well-being while also ensuring superior performance. Social implications Any contribution toward humanizing organizations forebodes increasing the social capital and the personal well-being of employees. If employees are happy at work, their productivity increases. As per the broaden and build theory of Fredrickson, higher well-being and productivity at work creates a spiral of positivity that transcends the working life of an employee. Hence, the study has huge social implications at times when the social fabric is stretched because of multiple demands on an employee. Originality/value Constructs developed in other fields and adopted in organization science have less relevance than those evolved in the domain of organization science. Past deficient conceptualization and practices persist unless scholars logically challenge it an alternative and improved conceptualization provided. The new construct of ESAW uses the method of construct mixology after unravelling the assumptions that impedes humanizing organizations.

PurposeFamily governance mechanisms serve to govern and strengthen relations between the family and the business, as well as the relationships between the members of the business family itself. However, despite agreement on the importance of adopting family governance structures, explicit research on the determinants of family governance mechanisms is currently missing. Therefore, the purpose of this study is to uncover the determinants of family meetings. In order to do so, the social systems theory is used to unravel several determining factors of this crucial form of family governance mechanisms in private family firms.Design/methodology/approachThe authors perform a qualitative study by conducting semi-structured interviews in eight Belgian private family firms in order to discover the antecedents of the implementation of family meetings. The authors use a pattern-matching technique as an analytical strategy.FindingsThe findings of the study highlight the importance of “soft,” relational, qualitative issues as antecedents of family meetings as opposed to previous research on family governance, which predominantly focused on “hard,” quantitative measures (e.g. family ownership). The findings of the study also provide novel insights into the origins of the family component (i.e. family meetings) of family business governance.Originality/valueWhile the current literature has only focused on describing the different types of family governance and their positive consequences for the family firm, the authors take a step back to explain why family meetings, as a form of family governance, are adopted in the first place. Second, the authors demonstrate the instrumentality of the social systems theory in understanding the family's needs that necessitate the implementation of family governance mechanisms.

Purpose The purpose of this paper is to address the topic of the social responsibility and the scientist from a philosophical perspective. This is a (relatively) neglected topic, as philosophers have tended to focus on moral responsibility. Nevertheless, it is important, and timely. Design/methodology/approach Analytical, based on the author’s previous work. This is not an empirical study. Findings That it is essential for scientists to adopt a global outlook with respect to their social responsibilities. This is in (stark) contrast to the conclusion that would be reached for moral responsibility. Research limitations/implications In addition to offering some concrete proposals (see below), a general approach to the question is offered that will be useful for further work. Practical implications Were the suggestions for socially responsible science put into practice, then this would entail a re-orientation of some parts of scientific research; for instance, a moratorium on weapons research. Social implications The long-run social implications of not re-orienting science, for instance not to focus even more effort on climate change, will be negative in the extreme. Originality/value The social responsibility of science has always been important, but it is even more important today. By focussing on global responsibility, this paper offers a new approach.

Purpose Modern life is characterized by its hectic life-style, which invariably leads to high levels of stress having negative consequences for the mind-body. Thus, people are seeking for natural ways to achieve a sense of equilibrium and peace. Neuroscience has identified beneficial findings from contemplative practices like meditation, prayers and fasting. Within the Islamic framework, these practices were found to be beneficial for both the body and the mind. However, comparatively little research has been carried out on Islamic contemplative practices. Thus, there is a dire need to carry out further research, where the focus needs to be more on the inward aspects of Islam especially the contemplative practices. Design/methodology/approach The study took an integrated approach, whereby, objective experimental data from various sources were combined with the religious narratives from the Qur’an and the Hadiths or the practice of the Prophet in Islam. This was augmented by the subjective experiences of the participants of the study and all of these woven to present a case for Islamic contemplative practices. Findings Worship, be it Yogic, Buddhist and Islamic, seems to have positive mental and physical benefits for individuals. Much has been documented within the field of Yoga and Buddhist practices, and it is only recently that Islamic practices are beginning to be studied and are yielding similar results. It has been found that Islamic ritual prayers, fasting and meditation (dhikr) have an impact on the well-being of the worshipper. The communities of practice commonly known as “tariqas” and other religio-spiritual orders can serve as a vehicle to further these practices. This opens the door for more extensive research in this direction. Research limitations/implications This study clearly indicates that Islamic practices have positive benefits; however, the number of studies are limited. Moreover, there are a whole system of practices as the contemplative tree in this paper points out, which needs more robust as well as longitudinal studies to outline more conclusive evidence to this effect. Practical implications Muslims have been looking at other traditions like Yoga and Buddhist meditation to find ways of improving their physical and mental health. This meta-study indicates that Islamic contemplative practices have positive benefits, and thus, there are a variety of practices like ritual prayers, fasting and meditation, which is found to demonstrate positive health benefits. Thus, it has direct practical reasons to pursue these practices and derive the innate benefits from them. Social implications The data from the various neuroscience studies have demonstrated the neurological and physiological impact on individuals directly relating to worship. However, the studies on the Islamic ritual prayer (salat) cited in this study points out to its social implications, where congregational prayers was found to be more beneficial than the individual prayers. Thus, this indicates the social implications that collective worship can have. Further research is needed in terms of understanding the social impact on the various collective contemplative practices. Originality/value The originality of this literature review and analysis is bringing together the various strands of neuroscience and health data to demonstrate the positive impact of worship emanating from others faiths, while building a case for Islamic contemplative practices. This is further augmented by its integrated approach of weaving hard and soft data and synthesizing it to present health benefits of worship.

This article considers translation as a factor in the genesis of social macro-formations—ethnoses and superethnoses. The research combines Niklas Luhmann’s social systems theory, Lem Gumilev’s theory of ethnogenesis and the concept of teleonomy borrowed from evolutionary biologist Ernst Mayr in order to demonstrate the ethnogenetic function of translation. An ethnos is a closed loose system; it has a life cycle which is teleonomic by nature. Ethnoses evolve by passing through different stages—from inception to consummation at the acmetic phase and finally into the post-acmetic succession of phases leading to disintegration. At each of these different stages, the social system requires inputs of varying intensity from the environment. Translation as a boundary phenomenon serves as a mechanism to ensure such inputs. From the standpoint of its social function, translation is theorized in a broader sense than usual—as mediation on intrapersonal, interpersonal, interethnic and intergenerational levels.

Purpose This paper aims to consider the ways organised crime exerts influence in legitimate commercial markets through its ability to act through corporate vehicles. Discussion of weaknesses in company registration procedures and the criminal justice system that enable this to happen. Development of strategic rather than tactical responses is proposed to counter it. Design/methodology/approach The paper presents case studies based on practitioner experience and discusses points that arise. Findings This paper considers the extent to which the problem represents a threat to the well-being and competitiveness of domestic commercial markets and how these threats can be most effectively addressed. Research limitations/implications This is a point of view paper authored by a practitioner with professional expertise in the field. Practical implications There is a need to develop strategic cross-agency responses to this problem. This will develop better levels of precautionary awareness of how these influences can establish footholds in commercial markets and provide a sounder basis for taking effective measures to contain and counter their influence. Social implications The social implications relate to the distorting influence of money derived from crime being deployed in legitimate spheres. Originality/value The originality/value of this paper is to raise awareness and re-invigorate discussion on the influence of organised crime in legitimate commercial markets.

PurposeThe purpose is to investigate a position for engaged scholarship bridging the gulf between theorizing and practice in a social system perspective using Design Thinking for assisting the emergence of a semantic reservoir in a polycentric network “in spe”.Design/methodology/approachThe paper combines social systems theory with the concept of engaged scholarship based on Design Thinking, and illustrates how such a research position might be applied to problems of polycentric networks as a theoretical/methodological case.FindingsThe paper concludes on a possible role for an engaged scholarship as a midwife assisting the emergence of a shared semantic reservoir that is needed to make commitments and couplings possible to become a polycentric network. Design Thinking is explained as a structured way to irritate (disturb) other systems, and the role of a shared semantic reservoir for a polycentric network “in spe” is accounted for.Originality/valueBridging the gulf between theorizing and practice in management theory is under-explored, and social systems theory underlines the immanent rigor-relevance gap, which this paper suggests a way not to overcome, but to bridge. The discussion of the rigor-relevance gap is revisited. Also, the critical process for a shared semantic reservoir to emerge in the formation of poly-centric networks is underexplored and so are its role for coupling of networks. The conceptual understanding thereof is also contributed to.

This paper uses Luhmann’s theory of (social) systems to distinguish between psychic and communicative understandings. The former occurs at the psychic level and the latter at the social level. It argues that while hermeneutical translation adequately describes how, during the translation process, the translating subject comes to a particular understanding of the text, it does not sufficiently explain the communicative understanding involved when she selects linguistic equivalences for the translation product. In detailing the two levels of understanding, this paper seeks to dispel the illusion of incompatibility between hermeneutics and systems theory. It also suggests that hermeneutics and social systems theory can complement each other to explain the psychological and social dimensions of the translator’s task.
