PurposeSouth Africa has witnessed an increase in self-initiated academic expatriates (SIAEs) coming into the country from all over the world. This movement of labour can result in South Africa performing better than any other African country. However, expatriation is accompanied by several challenges which affect both work and non-work scopes. Given that more is needed to understand the lived experiences of the expatriates, especially self-initiated expatriates from and in Africa, the purpose of this paper is to provide the basis for interventions to assist the expatriates in overcoming challenges by understanding their lived experiences.Design/methodology/approachThe study used an interpretivist approach to understand the lived experiences of SIAEs. The data were collected through the use of unstructured interviews of 25 expatriate academics within South Africa. The individual narratives were analysed through structural and thematic analysis to develop themes.FindingsThrough the stories and narratives, the expatriation experience was one framed to be a challenging process. The lived experiences can be grouped into life and career experiences. The life experiences consist of immigration difficulties, family separation, social adjustment difficulties and unavailability of accommodation. Career experiences include remuneration differences, gender discrimination, limited professional development opportunities and communication difficulties, which affect both work and non-work experiences. Person–environment fit did not play a significant role in the experiences of the academic expatriates.Practical implicationsThe findings showed that the lived experiences of SIAEs in Africa were mostly negative. Higher education institutions looking at hiring academic expatriates should assist the expatriates to have better experiences not only for individual benefit but for institutional benefit as well. However, this role is not only placed in the hands of the organisation but may also require individual effort.Originality/valueThe findings outlined in this study provide a picture of the lived experiences of SIAEs in an African context. The findings are fundamental in understanding this neglected sample group in the extant literature. They also assist in advancing literature and proposing possible solutions. All this is important, given global talent shortages which have warranted the need for highly skilled employees in countries like South Africa.

Purpose The purpose of this paper is to uncover career-related issues that high-skilled female immigrants face and their strategies for rebuilding their careers upon migration for a diverse range of reasons including following a spouse, furthering education and self-initiated expatriation. Design/methodology/approach Using grounded theory to explore this topic, the authors performed 14 in-depth interviews with female immigrants that fit pre-determined inclusion criteria for high-skilled (e.g. educated, gainfully and professionally employed). The study context of immigration is the USA, and the authors performed interviews with high-skilled immigrants from Turkey – an underrepresented nation in the US migrant population. Findings Content analysis of in-depth interviews revealed five primary theoretical themes that captured the career experiences of these individuals: non-linear career entry, career orientation, strong commitment and will to succeed, socialization patterns at work and support network. Integrating these findings with theories on adult learning, the authors developed an experiential learning model of career reconstruction among high-skilled immigrants. Originality/value This study contributes to the global mobility literature by developing an experiential learning theory of careers and taking a gendered perspective to the career experiences of high-skilled female immigrants. It answers the questions: what are the individual and situation factors associated with career success among high-skilled female immigrants? and what is the process that high-skilled immigrants go through to rebuild their careers?

Purpose – This study aims to re-examine the concept of alienation, particularly from the perspective of existential psychology. While research interest continues to centre on links between human resource management (HRM) and organizational performance, such as in studies by Beer et al. (1984), Huselid (1995), Becker and Gerhart (1996) and Guest (2011), there is a growing interest in individual attributes such as employee well-being in addition to organizational performance, as mentioned in studies by Macky and Boxall (2007), Wood and de Menezes (2011) and Guest and Conway (2011). In this paper, we focus on issues related to the individual, and in doing so we suggest that HRM theory needs further development, as pointed out by Guest (2011). Design/methodology/approach – This is a paper in the tradition of critical theory that draws on both classical and modern research in the business and psychology literature. It outlines the development of the concept of alienation from its classic articulation by Marx through to the perspective offered by existential psychologists such as Blauner (1964). How alienation, thus, defined might manifest in the workplace is then discussed, as are its links to other concepts associated in the literature with positive and negative work experiences is presented. Findings – We argue that alienation needs to be addressed at two levels, namely, at the systemic level, in terms of factors external to the individual such as work and organizational systems and processes, and in terms of factors internal to the individual’s “state of mind”. We offer strategies for management to consider counterbalancing the negative effects of residual feelings of powerlessness, meaninglessness, isolation and self-estrangement that systemic change is unable to eliminate. Originality/value – The paper refocuses attention on the individual within the context of HRM, the effects of alienation and other outcomes of positive and negative work experiences such as work engagement and job burnout.

Purpose The purpose of this paper is to bridge the void in virtual teams’ (VTs) lived experiences on the high-performance work process theme by exploring process alignment best practices for the functioning of effective VTs in the software sector of the technology industry of South Africa. Design/methodology/approach A qualitative, interpretivist case study was used to gain insight into the lived experiences of VT members. A purposive sample was selected, and data were collected through an electronic questionnaire and analysed by means of content analysis. Findings International literature corpus informed the process theme. Empirical evidence suggests that a value-driven work orientation to combat cybercrime linked with the pre-existence to specific architecture effectively contribute to the practice of VT expertise by delivering innovative new paths instead of aligning to traditional processes. Research limitations/implications The qualitative approach of this paper limits the replication possibilities beyond the information and communication technology (ICT) VTs who participated in the study. The themes, elements and the virtual nature of the study could be generalised across various technology-infused organisations in other VTs and within other knowledge working fields. Practical implications An exemplary questionnaire and method to obtain deep knowledge from the lived experiences of the virtually dispersed participants could be utilised for similar future studies. Social implications ICT software organisations trading on the African, within VT environments and South Africa, people practitioners and risk managers would benefit from the process alignment practices suggested in this study. Originality/value This paper complements seminal VT theorists, and presents suggestions towards a practical implementable novel framework for the implementation of VT processes alignment.

PurposeIn recent years, South Africa has continued to experience a high rate of young people who are not in employment, education, or training (NEET). The emergence of the concept ‘NEET’ affords researchers an opportunity to more closely examine the life situations and experiences of this population sub-group. The purpose of this paper is thus to further explore the life situations and lived experiences of people in South Africa who are NEET. Structuration theory is adopted to better understand how social structures play a role in the lives of people who are NEET.Design/methodology/approachSemi-structured interviews were carried out with 24 NEET people over a period of two months in South Africa. This paper presents a section of the findings from a broader study that used self-administered interviews to collect data in three metropolitan municipalities of Gauteng Province, the economic heartland of South Africa.FindingsThe findings indicate that poverty remains an obstacle for many young people in furthering their studies or developing their ideas into businesses. Also evident is that there are NEETs who are taking action to disconnect from the NEET sub-group by means of seeking work, funding, or volunteering for initiatives, among other activities. Lack of financial support affects most NEETs perpetuating their vulnerability and their efforts to detach themselves from their NEET status. It is evident that most NEETs who took part in this study are still seeking opportunities to become economically active, regardless of their current financial situations.Originality/valueThere remains a lack of adequate exploration and understanding of the experiences and life situations of people who are NEET. The relevance of this study is in its contribution towards extending the applicability of structuration theory to understanding the life situations of people who are NEET in South Africa. This study contributes to the literature by providing the experiences and life situations of people who are NEET in a country with already high levels of inequalities. It is hoped that this study may provide the basis for developing more specific policy solutions able to address the NEET issues in South Africa and in society more generally.

Purpose Business, society and academic literature all show an increase in the demand for greater accountability. Although accountability is deemed to be central to performance in the workplace, it is an ever-expanding, complex and elusive phenomenon. There is very little empirical research in human resource literature on accountability’s wide-ranging antecedents and how they are best implemented. This paper aims to set out to identify which factors have the greatest influence when holding an individual to account. Design/methodology/approach Qualitative, exploratory research methods were adopted. Twenty semi-structured, in-depth interviews were conducted with CEO’s, executives, human resource experts, senior managers and consultants in eight industries in South Africa. The data were analysed by thematic content analysis. Findings The findings identified five dominant antecedents that are required to effectively hold an individual to account for their performance. These are the culture and leadership of the organisation, the systems in the organisation, the values and recruitment means of the individual and the clarity of role. For each of these factors, the key management mechanisms were identified. Research limitations/implications The study was done in one country (South Africa) and only with senior executives. Practical/implications A “System of Accountability” model was developed depicting the interdependence of the factors and conceptualising a process that can be followed for human resource professionals and senior management to develop a culture of accountability. Originality/value There is a dearth of literature and empirical research on how to implement a combination of systems to ensure accountability in the workplace. This research offers some solutions to that gap in the literature.

Purpose The purpose of this paper is to consider a new way of estimating the gender wage gap by introducing individual risk attitudes that is applied to representative Korean data. Design/methodology/approach The selection bias via risk attitudes results in the overestimation of this wage gap. Women are more risk averse and hence prefer not to be active in the labour market or, if they are active, prefer to work in the public sector, where wages are generally lower than in the private sector. This paper explains the reduced gender wage gap by developing an appropriate sample-selection model, with wage decompositions corrected for selection. Findings Self-selection based on risk attitudes is shown to partly explain the gap that is popularly perceived as reflecting gender discrimination. Originality/value It is the first attempt to explain the gender wage gap by looking at the individual risk preference through work status selection.

Purpose The purpose of this paper is twofold: first, to investigate the learning of individual teachers participating in lesson study collaboration by adapting a participatory framework about teacher learning; and second, to investigate the potential of this framework compared with other approaches used in lesson study research. Design/methodology/approach The authors use collective case studies. By being participant observers the authors provide detailed descriptions of two selected teachers’ lived experiences of lesson study collaboration. In addition to gain first-hand insights, the authors conducted interviews before, between and after two rounds of lesson studies, and recorded the various lesson study activities. Findings This paper provides empirical insights into the complexity of teacher learning. By using the participatory framework, the authors identify significant shifts in the participation of each of the two teachers during a two-year lesson study project. By comparing these shifts the authors identify significant conditions for their individual learning. Research limitations/implications Although the study is small scale, both the insights into the different ways in which teachers participated and the theoretical insights might be valuable for other lesson study research approaches. Practical implications This paper provides valuable insights into conditions that might influence teachers’ participation in lesson study activities, especially in cultures with little experience of lesson study. Originality/value This paper fulfils a need to investigate individual teachers’ learning in lesson study collaborations. It also contributes to deeper theoretical understandings of teacher learning which have been called for in recent lesson study research.

What are the experiences of the African middle classes, and what do their experiences tell us about social change on the continent? While there have been ample attempts to demarcate the parameters of this social group, the necessary work of tracing the social life and social relations of the middle classes is just beginning. The articles in this special issue provide compelling accounts of the ways in which the middle classes are as much made through their social relations and social practices as they are (if indeed they are) identifiable through aggregate snapshots of income, consumption habits and voting behaviours. Rachel Spronk (2018: 316) has argued that ‘the middle class is not a clear object in the sense of an existing group that can be clearly delineated; rather, it is a classification-in-the-making’. We agree, and our aim in bringing these contributions together in this special issue is to develop our understanding of how this process is emerging in different contexts across Africa. In her opening contribution, Carola Lentz suggests that we need more research on ‘the social dynamics of “doing being middle-class”’, or what we term here ‘middle-classness’, which attends to this ‘classification-in-the-making’ through urban–rural changes over intergenerational life courses, multi-class households, kinship and social relations. Such an agenda has recently been opened up by two edited volumes on the African middle classes (Melber 2016; Kroeker et al. 2018). We further develop this agenda here through a series of empirically rich articles by scholars in African studies, anthropology, literature and sociology that explicitly address the question of the lived experiences of the middle classes. Echoing Spronk's unease with taking ‘the middle class’ as an already constituted social group, what emerges across the articles is rather the unstable, tenuous and context-specific nature of middle-class prosperity in contemporary Africa. Social positions shift – or are questioned – as one moves from the suburb to the township (Ndlovu on South Africa) or into state-subsidized high-rise apartments (Gastrow on Angola). Stability gives way over time to precarity (Southall on Zimbabwe). Wealth is not tied to the individual but circulates more widely through social relations. Should one invest in the nuclear or the extended family (Hull on South Africa; Spronk on Ghana)? In a house or a car (Durham on Botswana)? And why does it matter – for the individual, the household, the family, the city, the nation and the continent? To grasp what it means to be middle-class in Africa today necessarily requires an understanding of the historical, social and spatial embeddedness of lived experiences at multiple scales.

Mental illness is more than just the diagnosis to an individual – it also has an impact on the social functioning of the family at large. When a parent or relative has a mental illness, all other family members are affected, even the children. The purpose of the study was to provide insight into the lived experiences of young people who live with mental healthcare users and the way in which their daily coping can be maximised. A qualitative, descriptive, phenomenological research was undertaken to explore and describe the lived experiences of young people who live with mental healthcare users in the Limpopo province, South Africa. Audiotaped, unstructured in-depth interviews were conducted with 10 young people who grew up and lived with a family member who is a mental healthcare user in their homes, until data saturation was reached. A content analysis was used to derive themes from the collected qualitative data. Four major themes emerged as features reflective of the young people’s daily living with mental healthcare user, namely psychological effects, added responsibilities, effects on school performances, and support systems. This study recommends that support networks for young people be established through multidisciplinary team involvement and collaboration and the provision of burden-sharing or a relief system during times of need. With the availability of healthy coping mechanisms and support systems, the daily living situations and coping of young people could be maximised, thereby improving their quality of life while living with their family members with mental illness.

Despite South Africa’s celebrated constitutional commitments that have expanded and deepened South Africa’s commitment to realise socio-economic rights, limited progress in implementing right to food policies stands to compromise the country’s developmental path. If not a deliberate policy choice, the persistence of hunger, food insecurity and malnutrition in all its forms is a deep policy failure.  Food system transformation in South Africa requires addressing wider issues of who controls the food supply, thus influencing the food chain and the food choices of the individual and communities. This paper examines three global rights-based paradigms – ‘food justice’, ‘food security’ and ‘food sovereignty’ – that inform activism on the right to food globally and their relevance to food system change in South Africa; for both fulfilling the right to food and addressing all forms of malnutrition. We conclude that the emerging concept of food sovereignty has important yet largely unexplored possibilities for democratically managing food systems for better health outcomes.
