Work environment transformation in the post COVID-19 based on work values of the future workforce

Purpose The purpose of this study is to find out the future workforce’s work values and, based on them, to examine the work environment Generation Z are looking for in the situation of job search. Moreover, this study aims to provide ideas for organizations on how to transform the work environment for the post-COVID-19 era to attract and retain employees, especially the members of Generation Z. Design/methodology/approach The research design is based on the theory development method. Data were generated and collected from 28 focus groups and a survey (n = 773). First, initial coding was done with an affinity diagram, followed by the intermediate coding phase, when the authors compared the codings’ results and selected the core data. Finally, the advanced coding resulted in a work value model, which presents Generation Z’s core work value categories. Findings The paper presents a work value theory for Generation Z, which reflects their expectations of the physical work environment and the flexible work arrangements among the work values. To prepare for the post-COVID-19 era, this study suggests organizations applying hybrid working models. Practical implications Based on impacts and expected transformations in office work in the post-COVID-19 era, the paper calls attention to the critical management issues concerning Generation Z’s preferences and expectations. Originality/value The findings propose a broader work value theory approach that highlights the work environment’s convenience features and integrates values that support the employees’ desired lifestyle and well-being.

Purpose The purpose of this paper is to integrate work values research with the Job Demands–Resources model to assess the role that work value orientations play in self-employed workers’ subjective well-being. Design/methodology/approach The paper analyzes unique data on freelancers participating in an online labor market (n=9,984). Findings Intrinsic work values are associated with greater subjective well-being, whereas extrinsic work values are associated with lower subjective well-being. Consistent with the buffer hypothesis, intrinsic work value orientation reduces the negative effect of working hours on worker’s well-being, and extrinsic orientation enhances the negative effect. Originality/value This paper calls into question the importance of working conditions relative to worker values when assessing the role that job demands and resources play in the new economy. As work becomes more demanding and employment relations more flexible, personal resources such as work value orientations may become increasingly important for worker’s well-being.

Purpose An interdisciplinary body of literature has focused on the role of lighting in mitigating patient and employee stress and error-producing conditions in hospital settings. The purpose of this study is to explore how a new circadian lighting system installed in a small pharmacy unit with no penetration of natural light is experienced by staff. Psychosocial variables, such as affective organizational commitment, perceived productivity, well-being, and satisfaction with the physical work environment, were measured to further a line of inquiry that may help facilities managers and hospital administrators make optimal choices when purchasing lighting and commissioning retrofits. Design/methodology/approach Post-occupancy evaluation; mixed methods survey design. Findings While affective organizational commitment, perceived productivity, well-being and satisfaction with the physical work environment were experienced, to some extent, by employees, low average responses about whether the setting had improved, as the circadian lighting had been installed suggest that the retrofit did not affect them as positively as expected. Counter to the intention of the installation, participants did not perceive the circadian lighting as having strongly improved their levels of stress, concentration, mood or fatigue at work. Originality/value More research on simulated daylighting should be done to optimize occupant responses to lighting retrofits in hospitals. This case study supports recommendations to measure relevant psychosocial variables before and after a design change. Similarly, sized units within hospitals and health care facilities that possess analogous dimensions and design constraints concerning a lack of daylight penetration will benefit from this study’s mixed methods, results and interpretations.

PurposeThe aim of the current interview study was to investigate how the university staff and their immediate managers perceived the academic work environment after a transition to activity-based workplaces (ABW).Design/methodology/approachInterviews were conducted with 11 university lecturers/researchers and 12 academic middle managers, that is, heads of departments or units in a Swedish university.FindingsThe qualitative content analysis revealed four central themes indicating how the academic environment had been affected: challenges related to decision-making and implementation of ABW, interpersonal relations and communication, consequences for academic identity and issues related to the physical work environment.Research limitations/implicationsThe non-purposive sampling of participants coming from a single university is a limitation of the current study. More studies are needed to deepen the knowledge and to further corroborate the transferability of the findings.Practical implicationsThe savings the universities expect to achieve in terms of reduced costs for premises, when introducing ABW, may lead to other kinds of costs, such as jeopardizing employee performance, comfort and well-being. It is therefore important that the academic staff is empowered and involved during the planning and implementation process of new offices.Originality/valueThe study contributes new knowledge concerning implementation of ABW and its consequences for the academic work environment.

Purpose The rise of new information and communication technologies forms the cornerstone for the future development of work. The term Industry 4.0 refers to the vision of a fourth industrial revolution that is based on a network of autonomous, self-controlling, self-configuring, knowledge-based, sensor-based and spatially distributed production resources. All in all, different forms of the application of the Industry 4.0 concept can be observed, ranging from autonomous logistic transport systems drawn upon the idea of swarm intelligence to smart knowledge management systems. This paper aims to develop a theoretical framework to analyze different applications of Industry 4.0 on an organizing continuum. The general research questions are: What forms of organizing digitalized work lead to the reproduction of routines, and what forms foster innovation within Industry 4.0? The authors thus analyze the consequences of different forms of organizing work on workers’ perceptions and the results of the working process. Design/methodology/approach This paper provides case studies for different stages of the organizing continuum in the context of Industry 4.0. The cases and a further analysis of all 295 funded projects are based on the Platform Industry 4.0 Map, which is part of the Industry 4.0 initiative of the German Federal Ministry of Economic Affairs and Energy and the German Federal Ministry of Education and Research. The consequences for people acting in such organizational and digitally supported structures are discussed. Findings A variety of applications of Industry 4.0 can be found. These applications mainly vary in the dimensions of the degree of formalization, the location of control authority, the location of knowledge and the degree of professionalization. At the right side of the organizing continuum, the digitalization organizes a work environment that supports highly qualified humans. They have broad leeway and a high degree of autonomy to design and create innovative forms of digitalization for tomorrow. At the left side of the organizing continuum, Industry 4.0 structures a work environment with narrow leeway, a low degree of autonomy and a top-down structure of control authority predetermined by digital applications. In this case, employees fill the gaps the machines cannot handle. Research limitations/implications As the paper focuses on Industry 4.0 developments in Germany, the comparability with regard to other countries is limited. Moreover, the methodological approach is explorative, and broader quantitative verification is required. Specifically, future research could include quantitative methods to investigate the employees’ perspective on Industry 4.0. A comparison of Industry 4.0 applications in different countries would be another interesting option for further research. Practical implications This paper shows that applications of Industry 4.0 are currently at a very early stage of development and momentarily organize more routines than innovations. From a practical point of view, professional vocational and academic training will be a key factor for the successful implementation of digitalization in future. A joint venture of industry and educational institutions could be a suitable way to meet the growing demand for qualified employees from the middle to the right-hand of the organizing continuum in the context of Industry 4.0. Social implications Industry 4.0 is designed by men, and therefore, humans are responsible for whether the future work situation will be perceived as supportive or as an alienated routine. Therefore, designers of Industry 4.0, as well as politicians and scientists, absolutely must take the underlying outcomes of digitalized work into account and must jointly find socially acceptable solutions. Originality/value This paper provides a promising avenue for future research on Industry 4.0 by analyzing the underlying organizational structures of digital systems and their consequences for employees. Moreover, the paper shows how Industry 4.0 should be organized to simply reproduce routines or to support innovation.

PurposeThere is an increased interest for introducing activity-based offices at universities. The purpose of this study is to contribute to the knowledge about the importance of the built environment for the psychosocial work environment within academia by analyzing how staff at a large Swedish university experienced the physical and psychosocial work environment before and after moving to activity-based offices.Design/methodology/approachA Web-based survey was distributed to all employees at two faculties at a university three months before (2015,n= 217, response rate 51 per cent) and nine months after (2016,n= 200, response rate 47 per cent) relocation to a new activity-based university building.FindingsIn the new premises, a vast majority (86 per cent) always occupied the same place when possible, and worked also more often from home. The social community at work had declined and social support from colleagues and supervisors was perceived to have decreased. The participants reported a lower job satisfaction after the relocation and were more likely to seek new jobs. No aspects in the physical or psychosocial work environment were found to have improved after the relocation.Research/limitations implicationsThe study had a two-wave cross-sectional design, which does not allow establishing causal relations.Practical implicationsThere is reason to be cautious about relocation to activity-based offices at universities. The potential savings in costs for premises may lead to may be followed by an increase in other costs. The risk that staff cannot concentrate on their work in activity-based university workplaces and lose their sense of community with colleagues are factors, which in the long run may lead to decreased efficiency, more conflicts and poorer well-being.Originality/valueThis paper contributes with new knowledge concerning changes in the physical and psychosocial work environment when relocating from cell offices to activity-based offices in a university setting.

Purpose The purpose of this paper is to determine the gender differentiation of adolescents in their online shopping motivation based on utilitarian and hedonic values as an expression of well-being. It is necessary to find out whether and to what extent utilitarian and hedonic values act as motivations in online shopping. The aim was to find whether boys and girls differ in their average individual values representing motivators in a specific, individual online shopping behavior, while assuming that a higher frequency of occurrence of the value areas represents a higher level of well-being. Design/methodology/approach The research focused on finding if individual motivational areas of online shopping, in which utilitarian and hedonic values are applied, are differently represented by Slovak boys and girls. The research sample comprised of the Slovak adolescents (n=420, AM age=16.75). A modified questionnaire investigated the motivation for online shopping. Findings Research findings pointed to a higher degree of well-being in adolescents’ online shopping motivational structures based on utilitarian and hedonic motivations. The research study indicated different motivational structure based on utilitarian and hedonic values which are associated with online shopping behavior of the adolescents in relation to their gender. The outcomes showed that there was a larger representation of the utilitarian values related to online shopping by adolescent boys. The adolescent boys more often appreciated choice, availability of information, lack of sociality and cost savings. Adolescent boys and girls had equal hedonistic value motivations. Practical implications At the time of the digital marketing boom, the knowledge of adolescents’ behavior in the online shopping environment is important for marketing communication. Adolescents will represent a strong segment of buyers in the digital market in the near future. Thus, aiming for the improvement in well-being by respecting the gender differentiation, retailers could create a more effective marketing communication design that would be targeted at the current Generation Z. The findings are important for the preparation and creation of the design of the online-activities marketing in individual cultural regions. Originality/value There is a notable absence in the monitoring of the well-being values in adolescent online shopping in Europe, especially in the post-communist EU countries. The Slovak Republic is one of the dynamically developing post-communist countries of the EU. Its position in the OECD which measures subjective well-being is very low. The research can become a starting point for forming the theory of online shopping behavior, assuming gender unification in the areas of hedonic values and motivations not only for the Generation Z but for all online shopping consumers in the second decade of the twenty-first century. The presented research is thus practical in order to adequately set up the online communication and the research use of a diagnostic tool in the European space. The authors see the research as a pilot study, which gives the opportunity for subsequent intercultural comparison. Knowledge of gender differences and indicators of well-being tendencies in the motivational structure of adolescents may be applicable for supporting and regulating the online shopping behavior of adolescents, as well as for the explanation and theoretical modeling of this behavior.

Purpose The purpose of this paper is to explore women’s experiences in one such social enterprise, and to analyze the ways in which this social enterprise supports and/or undermines its employees’ health and well-being. Finding and keeping employment during recovery from addiction is a strong predictor of women’s ability to maintain sobriety and accomplish other important life goals. Many treatment organizations have programs that support job readiness and acquisition; however, less priority is placed on the quality of the workplaces and their consequences for continued health and well-being. Social enterprises that exist for the purpose of employing women in recovery have the potential to be health-promoting workspaces, but understanding how health is supported for this particular population is important. Design/methodology/approach This paper provides an ethnographic account of Light Collective, a social enterprise run by women in recovery from addiction. Data were collected through 2 years of participant observation, 38 interviews and 2 focus groups. Data were analysed using a grounded theory approach. Findings Light Collective provides a health-promoting workplace by keeping barriers to employment low and making work hours and expectations individualized and flexible. Furthermore, the organization creates a setting in which work is developmentally nurturing, provides the opportunity for meaningful mastery and serves to build community amongst women who are often marginalized and isolated in more traditional contexts. Originality/value This study contributes to literature exploring the potential for social enterprises to create health-promoting workplaces by focusing the types of workplace commitments required to support a particularly vulnerable population. This study also explores some of the challenges and contradictions inherent in trying to create health-promoting work environments vis-à-vis the constraints of broader economic systems.

Purpose The purpose of this study is to learn to what extent the physical workspace can contribute to employee health and happiness. In this context, it introduces an evidence-based design concept and evaluation method for workplaces to transform the traditional subjective design process into a more objective, systematic approach. Identifying issues regarding physical design and work culture is assumed to lead to a better person-environment fit. Design/methodology/approach The study describes a comparison between a pre-measurement at an IT company’s old workplace and a post-measurement in the new location with a new office design. The independent variable is the objective quality of the physical work environment, which was determined by an interior quality index. The dependent variables were the perceived health, engagement, comfort and productivity, assessed by an online questionnaire and interviews. Findings The objective quality of the work environment improved remarkably, especially regarding sustainability, diversity, nature and the possibilities to move and relax. The subjective experience of employees also improved, specifically regarding feelings of comfort and energy, possibly because of a more inspirational and diverse environment, which also better captured the company identity. A more connected workspace moreover seemed to relate to more physical activity and personal contact, as well as to teamwork and productivity. Originality/value The study promotes an evidence-based design approach for design and real-state, encouraging all stakeholders to design responsibly: to work more closely together, take well-informed design decisions and evaluate and learn from what was “left behind.” It also stresses the power of tailor-made designs, as any design eventually is shaped by its broader cultural context.

Purpose – The rise of knowledge work has entailed controversial characteristics for well-being at work. Increased intensification, discontinuities and interruptions at work have been reported. However, knowledge workers have the opportunity to flexibly adjust their work arrangements to support their concentration, inspiration or recuperation. The purpose of this paper is to examine whether the experienced well-being of 46 knowledge workers was subject to changes during and after a retreat type telework period in rural archipelago environment. Design/methodology/approach – The authors conducted a longitudinal survey among the participants at three points in time: one to three weeks before, during, and two to eight weeks after the period. The authors analyzed the experienced changes in psychosocial work environment and well-being at work by the measurement period by means of repeated measures variance analysis. In the next step the authors included the group variable of occupational position to the model. Findings – The analysis showed a decrease in the following measures: experienced time pressure, interruptions, negative feelings at work, exhaustiveness of work as well as stress and an increase in work satisfaction. There were no changes in experienced job influence, clarity of work goals and work engagement. Occupational position had some effect to the changes. Private entrepreneurs and supervisors experienced more remarkable effects of improvement in work-related well-being than subordinates. However, the effects were less sustainable for the supervisors than the other two groups. Originality/value – This paper provides insights into how work and well-being are affected by the immediate work environment and how well-being at work can be supported by retreat type telework arrangements.
