In the IT & ITES sector, human resources are crucial resources. Indian organizations are dependent on crucial resources very much. The Indian IT & ITES companies are hiring nearly 300 personnel every working day of the year. This is providing very good opportunities for everyone and is also posing challenges for the HR managers in retaining the employees. Because of the talent gap existing in the current talent pool, organizations are suffering majorly to fill the middle management positions and senior-level positions. The reason behind the supply gap is not just the employability skills but there are many reasons why employees leave the organizations. This has resulted in increased levels of poaching and attrition cases. Employee turnover is making the organizations to fail in attaining the objectives set. So, there is a need to understand the impact of attrition and additional factors. Because attrition cause a huge cost to the company. Many are having the difficulty in estimating emotional costs, loss of morale, experience, and continuity. There is a significant economic impact when an organization loses any of its critical employees for any reason. This is why the organizations need to delve deep into the reasons and factors, which may influence the employee’s decision to leave the organization. So, the present study will examine the relationship between organizational practices and their influence on the employees’ decision to leave the organization. This paper highlights those factors which have maximum impact on attrition.

Women’s sole internal migration has been mostly ignored in migration studies, and the concentration on migrant women has been almost exclusively on low-income women within the household framework. This study focuses on middleclass women’s contemporary rural-urban migration in Lebanon. It probes into the determinants and outcomes of women’s sole internal migration within the empowerment framework. The study delves into the interplay of the personal, social, and structural factors that determine the women’s rural-urban migration as well as its outcomes. It draws together the lived experiences of migrant women to explore the determinants of women’s internal migration as well as the impact of migration on their expanded empowerment.

ABSTRACT This paper traces the evolution of the chief accounting and chief financial officers from minor figures in corporate governance for most of the 20th century to senior management positions by the late 1970s. The paper begins with the testimony before Congress of Arthur Tucker during the debates over the legislation that would become the 1933 Securities Act. Tucker's testimony resulted in the controller or chief accounting officer being included among those persons specifically listed as potentially liable for fraudulent statements or omissions under Section 11 of the Act. The impact of Tucker's efforts, the evolution of the legal liability of financial and accounting officers over the next several decades, the increasing complexity of corporate finance and financial reporting that led to the establishment of the CFO as a position second only to the CEO, and the place of the accounting officer among senior management, are analyzed in the subsequent sections.

Abstract Background Biomass recalcitrance is governed by various molecular and structural factors but the interplay between these multiscale factors remains unclear. In this study, hot water pretreatment (HWP) was applied to maize stem internodes to highlight the impact of the ultrastructure of the polymers and their interactions on the accessibility and recalcitrance of the lignocellulosic biomass. The impact of HWP was analysed at different scales, from the polymer ultrastructure or water mobility to the cell wall organisation by combining complementary compositional, spectral and NMR analyses. Results HWP increased the kinetics and yield of saccharification. Chemical characterisation showed that HWP altered cell wall composition with a loss of hemicelluloses (up to 45% in the 40-min HWP) and of ferulic acid cross-linking associated with lignin enrichment. The lignin structure was also altered (up to 35% reduction in β–O–4 bonds), associated with slight depolymerisation/repolymerisation depending on the length of treatment. The increase in $${T}_{1\rho }^{H}$$ T 1 ρ H , $${T}_{HH}$$ T HH and specific surface area (SSA) showed that the cellulose environment was looser after pretreatment. These changes were linked to the increased accessibility of more constrained water to the cellulose in the 5–15 nm pore size range. Conclusion The loss of hemicelluloses and changes in polymer structural features caused by HWP led to reorganisation of the lignocellulose matrix. These modifications increased the SSA and redistributed the water thereby increasing the accessibility of cellulases and enhancing hydrolysis. Interestingly, lignin content did not have a negative impact on enzymatic hydrolysis but a higher lignin condensed state appeared to promote saccharification. The environment and organisation of lignin is thus more important than its concentration in explaining cellulose accessibility. Elucidating the interactions between polymers is the key to understanding LB recalcitrance and to identifying the best severity conditions to optimise HWP in sustainable biorefineries.

Abstract The impact of social origin on educational attainment is conditioned on the social context in which people live. In recent decades, with changes in the Chinese society, how has the impact of social origin on educational inequality changed? Based on an analysis of 70 birth cohorts, this study details the effect of social origin on educational inequality and its trends over the past 70 years. The results of this study also indicate that the historical stages hypothesis (HSH) and model-shift hypothesis (MSH) emphasized in previous studies cannot fully describe the historical changes in educational inequality. In addition to macrosocial processes, there may exist other structural factors that also affect educational inequality but are neglected. The social context and its transformation, which shaped the relationship between social origin and educational inequality, need to be examined in more detail.

In this article, the authors develop and empirically evaluate a general model of the linkages between domestic and international conflict behavior. Much of the literature on domestic international interactions has focused on the structural constraints of the international and domestic systems on leaders' foreign policy decisions. Rather than focusing on structural constraints, the present authors model the influence of the behavior of domestic and international rivals on leader decision making. The impact of rivals' behavior on conflict across the domestic-international nexus has been neglected relative to the role of structural factors. This study helps redress that imbalance. The authors test their model with a statistical analysis of Zaire during the period 1975 to 1992 and find substantial support for the model.

Orientation: Corporate mobility remains elusive for female managers.Research purpose: To investigate Batswana female managers’ strategies for entering and succeeding in managerial positions, the challenges they face and the consequences of success.Motivation for the study: There is a lack of research into the way Batswana female managers obtain management positions, as well as their experiences as female managers.Research approach, design and method: An interpretive approach using a case study strategy was employed. Semi-structured interviews were conducted which were shaped by the objectives of the study. A sample of female employees (n = 10), representing different organisations and professions, was obtained from various organisations in Botswana.Main findings: Findings revealed that female managers do experience a number of challenges. Various factors were identified that accounted for their career advancement as well as the consequences of success. The consequences of success were identified as being both positive and negative.Practical/managerial implications: The current study is important as the strategies for success that were identified can be used to assist interested women to obtain management-level positions. Furthermore, the challenges identified may assist both researchers and practitioners to design interventions that help to mitigate the challenges, in turn enabling the inclusion and advancement of women in leadership or managerial positions.Contributions: The current study may contribute new knowledge as past research conducted in Botswana seems to have focused mainly on the impact of regulatory and legislative challenges on women’s advancement. Such a focus ignores the other aspects of female managers’ experiences, which are addressed by the current study.

Nurse leaders in middle management positions in Norway and other Western countries perform additional new tasks due to high demands for quality and efficacy in healthcare services. These nurses are increasingly becoming responsible for service development and innovation in addition to their traditional leadership and management roles. This article analyses two Norwegian nurse leaders efforts in developing an emergency service in rural municipal healthcare. The analysis applies an ethnographic approach to the data collection by combining interviews with the nurse leaders with observations and interviews with six nurses in the emergency service. The primary theoretical concepts used to support the analysis include “organizing work” and “articulation work”. The results show that in the development of an existing emergency room service, the nurse leaders drew upon their experience as clinical nurses and leaders in various middle management positions in rural community healthcare. Due to their local knowledge and experience, the nurses were able to mobilize and facilitate cooperation among relevant actors in the community and negotiate for resources required for emergency medical equipment, professional development, and staffing to perform emergency care within the rural healthcare context. Due to their distinctive professional and organizational competency and experience, the nurse leaders were well equipped to play a key role in developing services. While mobilizing actors and negotiating for resources, the nurses creatively balanced these two aspects of nursing work to develop the service in accordance to their expectation of providing the highest quality of nursing care to their patients. The nurse leaders balanced their professional ambitions for the service with legal directives, economic incentives, and budgets. Throughout the development process, the nurses carefully combined value-based and goal-based management concerns. In contrast, other studies investigating nursing management and leadership have described that these orientations are in opposition to each other. This study shows that nurses leading the processes of change in rural communities manage the change process by combining the professional and organizational domains of the services.

Purpose The purpose of this paper is to examine the relationship between gender and ethnic diversity in managerial positions and Real Estate Investment Trust (REIT) operating performance. Design/methodology/approach The authors employ two-stage Heckman correction models on an unbalanced panel of US Equity REITs for the time period from 2000 to 2015. The second-stage model uses multiple operating performance measures regressed on a dichotomous variable that indicates if the REIT promotes diversity in middle management in addition to a vector of control variables. Findings The results indicate that REITs that promote diversity in middle management with profit-and-loss responsibilities have lower operating performance than comparable counterparts. That is, gender and demographic diversity is negatively related to REIT performance as measured by return on assets, return on equity and funds from operations. Practical implications The analysis indicates that while gender and ethnic diversity is socially responsible and may provide many benefits, diversity among managers and decision makers has to be carefully implemented in order to achieve positive financial results. Originality/value This paper contributes to the literature by investigating whether diversity in leading managerial positions, other than in top officer ranks and on the board of directors, have an impact on REIT operating performance.
