Purpose – The purpose of this study is to explore how the employees and managers experienced skill-based pay (SBP) plans through the lens of the organizational justice perspective. The article investigates SBP plans and highlights the difficulties encountered in implementing them. SBP plans take a number of different forms that may diverge from the declared model. Design/methodology/approach – This study investigates the SBP plan implementation in situ. Following Yin’s case study design method, documents were collected, semi-structured interviews were conducted and observations were recorded in two different companies in France. Findings – The organizational justice concepts allow the authors to shed light on the mechanisms through which SBP implementation may lead to negative outcomes. First, the authors argue that injustice perceptions are a critical element in the SBP implementation. Second, they argue that the way SBP plans are implemented by front-line managers influence employee attitudes and behaviours. When employees consider that the decisions are established on the basis of criteria that lack legitimacy, they adopt withdrawal behaviour. Research limitations/implications – The majority of studies on SBP are largely atheoretical in nature. It is suggested that the organizational justice framework should be utilized to improve the authors’ understanding of what shapes the reaction of workers towards such plans. The authors consider that justice and trust are a particularly useful duo of lenses through which to examine the motivation of workers to be engaged in such plans. Practical implications – The implications for the practice of management surround the issue of unanticipated results of actions. It is not simply a question of designing the most appropriate SBP plans. The key issue is how they are actually implemented by front-line managers. Specifically, the findings highlight the pivotal role front-line managers play in building trust towards employees. Training in procedural justice should accompany SBP implementation. Originality/value – This paper highlights the complexity of implementation of SBP. By examining SBP implementation through the lenses of the organizational justice concepts, it sheds light on the under-theorized reactions to SBP implementation, and advances understanding of the mechanisms through which it affects employee attitudes and behaviours.

Purpose – The purpose of this paper is to examine the interplay between the role of front line managers (FLMs) and their contribution to the reported gap between intended and actual human resource management (HRM). Design/methodology/approach – The findings draw on case study research using 51 semi-structured interviews with managers across two UK retail organisations between 2012 and 2013. Findings – This paper argues that FLMs are key agents in people management and play a critical role in the gap between intended and actual employee relations (ER) and HRM. The research found that these managers held a high level of responsibility for people management, but experienced a lack of institutional support, monitoring or incentives to implement according to central policy. This provided an opportunity for them to modify or resist intended policy and the tensions inherent in their role were a critical factor in this manipulation of their people management responsibilities. Research limitations/implications – The data were collected from only one industry and two organisations so the conclusions need to be considered within these limitations. Practical implications – Efforts to address the gap between intended and actual ER/HRM within organisations will need to consider the role tensions of both front line and middle managers. Originality/value – This research provides a more nuanced understanding of the interplay between FLMs and the gap between intended and actual HRM within organisations. It addresses the issue of FLMs receiving less attention in the HRM-line management literature and the call to research their role in the translation of policy into practice.

PurposeThe purpose of this paper is to figure out the paths about transformation of tacit knowledge into explicit knowledge, i.e. tacit knowledge explicating (TKE) in real estate companies, and determine the influencing factors of TKE in Chinese real estate companies to enable enterprises make better use of their knowledge resources.Design/methodology/approachThe study adopted an exploratory design method using thematic analysis and grounded theory, and semi-structured interviews were conducted to collect data. The interviewees consisted of employees in different positions, who come from Chinese real estate companies with different ranking ranges and different knowledge management levels. Data collection was divided into two rounds for the identification of transformation paths and influencing factors.FindingsThis study has shown that 11 paths about TKE divided into solidified organization process and construction of organizational infrastructure go into effect within the real estate companies. Factors influencing TKE in real estate companies concern three main categories: organizational distal factors, contextual proximal factors and individual factors, including 21 subordinates in total. Furthermore, correlation between TKE paths and influencing factors is established.Research limitations/implicationsResearch results may lack generalizability due to the method adopted. Therefore, researchers are encouraged to verify the outcomes of this research.Practical implicationsThis research provides a new idea and solutions for the tacit knowledge management in real estate companies.Originality/valueTo the best of the authors’ knowledge, this study is the first to systematically identify paths and the influencing factors of TKE in real estate companies, contribute to the incipient but growing understanding of achievement of “tacit to explicit” and enrich the corporate tacit knowledge management literature.

Purpose The purpose of this study is to explore the hedonic experience and its formation at heritage attractions. Design/methodology/approach A qualitative and exploratory approach was applied, using data from 21 semi-structured interviews and three in-situ focus groups. Findings Findings highlight that senses, imagery and emotions are stimulated by the physical landscape and by triggers of memorable experiences. Research limitations/implications To further explore this topic, a broader range of heritage attractions and perspectives from the diverse stakeholders involved in the management and consumption of these sites is needed. Originality/value Given the scarcity of research dedicated to the hedonic experience at heritage sites, this study provides a contribution by exploring the visitor’s perspective and points out relevant insights. As the hedonic feelings of pleasure, comfort and related affective responses impact the quality of memorable experiences, relevant implications for theory and practice are discussed.

Examines five strategic human resource management (HRM) issues using a qualitative methodology. Two of these are related to the central organisational‐level constructs of structure and culture. The other three pertain to HR strategy, HR competencies, and HR outsourcing. The study employed the multiple‐case design method proposed by Yin, with a view to extending theory in strategic HRM research. Semi‐structured interviews were conducted with 35 managers (CEOs, line managers, and HR managers) of nine companies from two major industries in the manufacturing sector – electronic products and machinery/equipment. The research found that top management enlightenment and level of HR competencies together determine the role and status of the HR function in organisations, and that the companies studied pursue four types of HR strategies: informal and not communicated; informal and communicated; formal but not communicated; and formal and communicated. HR strategy was found to affect both vertical and horizontal fits of the HR function. Culture, HR strategy and HR competencies influenced organisational propensity to outsource HR activities.

PurposeThis paper explores the experiences of non-English-speaking background (NESB) skilled employees working in Australian workplaces, their perceptions of managers' actions and how a lack of employee involvement and participation (EIP) practices and performance appraisal (PA) is perceived regarding career progression.Design/methodology/approachThis exploratory research project is based on 26 semi-structured interviews with skilled migrant NESB employees based in Australia. Social exchange theory (SET) and labour market segmentation theory (LMST) are applied to help explain macro- and micro-level influences on NESB employees and their relationships with their line managers and the workforce.FindingsParticipants perceived line managers to be highly communicative and approachable; however, they indicated how a lack of EIP in decision-making and in their PA affected career progression opportunities for NESB employees. While they were satisfied overall with their jobs, the research indicated a need for improved practices and support from the broader organisation in these two identified areas.Originality/valueThere is relatively little research on how the challenges of an increasingly diverse workforce are managed, particularly from NESB employees' perspective. Therefore, this research fills a gap concerning NESB employees' experience in Australian organisations.

Purpose – Aims to develop a greater understanding of the problems faced by returning employees after an expatriate assignment. Design/methodology/approach – Reports the results of qualitative semi-structured interviews to create a multi-layered perspective of repatriation in a bank. Findings – Reveals that the inconsistent application of a global mobility policy contributed to the dissatisfaction of all stakeholders involved with the repatriation of staff. There was fundamental lack of talent management because of the absence of clear lines of responsibility associated with repatriating an employee. Practical implications – Highlights the need to audit global-mobility policy and practice to ensure policies are interpreted and applied consistently. The issue of multiple stakeholders identifies the need to ensure that clear lines of responsibility are required when managing repatriates. Social implications – It advances the view that fair and consistent treatment of employees enhances the bank’s reputation to manage talent effectively. Originality/value – It draws upon the views of multiple stakeholders, including line managers, human resource specialists and repatriates.

PurposeThis paper explores how deservingness features in how line managers and employees with cancer negotiate post-diagnosis support in the workplace.Design/methodology/approachIt draws on narrative interview data from people with cancer in the UK who were employed when diagnosed and line managers with experience of managing an employee with cancer. Semi-structured interviews were conducted with members of occupational health and human resources staff and staff from a UK cancer support charity.FindingsIt shows that post-diagnosis support for employees with cancer was negotiated in subjective, individualised ways, drawing on pre-diagnosis workplace contribution as well as the perceived deservingness of cancer as an illness. Managerial support for employees with cancer was also influenced by post-diagnosis employee behaviours, particularly those that implied a readiness to return to work.Research limitations/implicationsThe sample size and methods limit the generalisability of the results. However, sampling choices were instrumental in reaching a rich set of data, which enabled deeper understanding of individual workplace negotiations.Social implicationsPervasive and unhelpful notions of deservingness in the context of ill-health and disability have distinct and worrying implications for ageing workforces, particularly across the Global North. This has been exacerbated by the ongoing uncertainty and insecurity triggered by the coronavirus disease 2019 (COVID-19) pandemic. As a result insight into the management of ill-health at work has never been more relevant, and can be used to inform policy and practice.Originality/valueThis exploratory paper extends debates usually reserved for social welfare and health provision to a new domain by exploring how deservingness features in line manager–employee interactions in the context of an employee diagnosis of cancer.

Purpose The purpose of this paper is to attempt to demonstrate that formal mentoring is a helpful tool to develop managers within the changing context of the UK Police, and to highlight how managers can have an influence on mentoring programmes and the learning within them. Design/methodology/approach A longitudinal qualitative case study approach was chosen and semi-structured interviews were conducted alongside focus groups. Findings The findings showed that both mentees and mentors perceived they were learning within the mentoring relationship. Also, despite some common themes in relation to the key moderating factors, managers were seen as both facilitating and hindering these mentoring relationships. Research limitations/implications It was recognised that although interesting to compare and contrast the findings between the two different case study organisations, the findings drawn from this study may not be directly applicable to other mentoring programmes beyond these UK Police Forces. More could have been explored in the focus groups and information could have been collected from those that did not attend the interviews or the focus groups. Originality/value This research adds value as there is little written about the mentoring and managers, within the interesting changing context of the UK Police force. The insights from this mentoring research suggest that there is much learning to be gained by both parties through mentoring and that line managers need to be encouraged away from the day to day reactive approach towards being more proactive with supporting the personal development of their team members (and themselves) into the future. If they are more involved and supportive of learning and development interventions, then they and their team members will gain more from the experience and this will ultimately help them to make a more positive difference within their role.

Purpose The purpose of this paper is to revisit discussions on managerial work, seeking to re-examine the front-line service manager’s position within the service triangle, and bring forward questions of agency that remain under-developed by scholars. Challenging the assumed unitarist and “consensus” standing point in organizations it recognizes that front-line managers, similarly to their subordinates, resist corporate demands and unveils stories of “battles” and disengagement towards their role, providing a rich empirical agenda regarding managerial misbehaviour. In order to explore front-line managers’ agency issues, the paper adopts the framework of the dimensions of misbehaviour, as developed by Ackroyd and Thompson (1999), to capture and to better describe and understand the recalcitrant agential practices by front-line managers. Design/methodology/approach The paper calls on qualitative data from two case study organizations in the Cyprus food-retail sector. In total, 46 interviews took place with participants across different departments and different management levels. This aimed for a better and deeper understanding of the research problem through understanding of the different perspectives. Findings The evidence reveals the intensification of FLSMs’ work and their feelings of pressure. FLSMs, however, did not stay apathetic and have utilized tactics to oppose the increasing workload and the expansion of their role. The paper classifies these tactics using the four dimensions of misbehaviour (Ackroyd and Thompson, 1999), namely, appropriation of time; work, product and identity. It shows that FLSMs not only resist corporate demands, like their subordinates, but also devised practices which are similar to workers. The data also reveal a variety in actions of misbehaviour between FLSMs depending on the level of customer interaction and their mobility on the shop floor. Research limitations/implications Students of managerial work overlooked the political realities of management and the contested nature of (front-line service) management work. As this study has shown FLSMs across the shop floor strongly identify more with “front-line employees” than senior management, protecting their own interests within the employment relationship via oppositional actions and disengagement. FLSM is, of course, in an agency relationship with capital; however, this neglects the heterogeneity in interests at different levels of management. This paper shifts the focus of management research away from the traditional agency argument and discusses FLSMs as “misbehaving agents”. It challenges the assumed unitarist and “consensus” standing point for FLSMs in organizations and calls HRM scholars to embrace a pluralist analysis in line management research. Practical implications This research shows that FLSMs misbehave as an expression of discontent towards the expansion and intensification of their role. Yet, the data reveal variation in the organization of FLSMs’ work across the shop floor and consequently variation in their actions of misbehaviour. This suggests that it is erroneous to presume a similar labour process for these managers and/or over-generalize their battling actions. HR practitioners will need to re-examine the roles of FLSMs in organizations, recognize the variety of interests within management, step away from rhetoric discourses of unproblematic devolvement of HR and managerial tasks to the front-line and appropriately review, redesign and re-organize front-line managerial work. Social implications Although research has fruitfully located the powerlessness of front-line managers as a central theme in their analysis, the complexity of the front-line management position within the social relations of interactive service work and their “logic of action” within their labour process remains a relatively marginal theme in research. Indeed, FLSMs’ position within the triangle, where managerial work is subject to degradation and trilateral conflicting dynamics and their battles within their own labour process, still remains under-explored. This study addresses this research lacuna focusing on the FLSMs’ experiences on the front-end and their actions of misbehaviour within their labour process. Originality/value The paper brings forward questions of agency that remain under-developed by scholars and unveils “stories of battles”. It discusses FLSMs as “misbehaving agents” a question that is only superficially addressed in resistance and managerial studies. This paper challenges the embedded HRM unitarist assumption that FLSMs are conscientiously agents of the capital and reveals evidence suggesting the plurality of interests across management. HRM scholars, especially those discussed line managers as HRM partners, have overestimated FLSMs’ identification with senior management and the strategic goals of the organization. As this study has shown FLSMs across the shop floor strongly identify with “front-line employees”, protecting their own interests within the employment relationship via oppositional actions and disengagement.

Purpose Hospitals are complex and complicated organizations and are prone to the conflict. The purpose of this paper is to identify the intensity and type of conflict experienced by hospital managers and explore their conflict management strategies in hospitals affiliated with Tehran University of Medical Sciences. Design/methodology/approach This quantitative, descriptive and cross-sectional study was conducted in 2015. A self-administered questionnaire was used to collect data from top, middle and front line managers. In total, 563 managers from 14 hospitals responded to the questionnaires. Data were analyzed using SPSS software version 19. Findings Hospital managers reported average level of conflict (2.73 score out of 5). Organizational factors produced more conflict for managers than personal factors. High workload, resource shortage, bureaucracy and differences in managers’ personality, knowledge, capabilities and skills were the main causes of organizational and personal conflict. Top managers experienced more conflict than middle and front line managers. Conflict was higher in specialized hospitals compared to general hospitals. Less conflict was observed in administrative and support departments than diagnostic and therapeutic departments. Conflict was meaningfully associated with management level, education, size of hospital, number of employees and willingness to leave the hospital. The dominant conflict management style of managers was collaborating. There were significant relationships between collaborating style and management level, manager’s age, work experience and management experience. Practical implications The nature of hospitals requires that managers use collaborating, compromising and accommodating styles to interact better with different stakeholders. Managers by acquiring necessary training and using the right conflict resolution strategies should keep the conflict in a constructive level in hospitals. Originality/value This is the first study conducted in Iran examining the level of conflict, its types and identifying managers’ dominant conflict resolution strategies at front line, middle and top management levels.
