The principle of regulatory fit implies that managers should demonstrate more transformational leadership, and refrain from critical or detached behavior, if their subordinates exhibit a promotion focus or extraverted personality. Furthermore, emotional intelligence should enhance the capacity of managers to adapt their leadership style and accommodate these characteristics of employees. To assess these propositions, 263 pairs of managers and subordinates completed questionnaires that assess the emotional intelligence and leadership style of the manager as well as the regulatory focus and organizational commitment of the subordinate. Critical, detached leadership was especially likely to be inversely related to the commitment of subordinates who demonstrated a promotion focus. Nevertheless, relative to other managers, individuals who reported emotional intelligence were not more likely to demonstrate transformational leadership, or abstain from critical, detached behavior, when their subordinates focused on promotion. A second study, in which 166 pairs of nurses and their supervisors participated, revealed that managers who claimed to understand the emotions of other individuals seemed to curb their critical, detached behavior when their subordinates were extraverted. Taken together, these findings suggest that emotional intelligence might enhance the capacity of managers to adapt their leadership style appropriately, but only in some contexts.

Purpose – This paper aims to explore the influences of leadership and work stress on employee behavior, and the moderating effects of transactional and transformational leadership on the relationship between work stress and employee negative behavior. Design/methodology/approach – Using convenience sampling method, the authors investigated employees from 20 firms in different places and industries, and 347 valid questionnaires were collected. SPSS18.0 statistical analysis software was used for reliability and validity analysis, descriptive statistics, correlation analysis and hierarchical regression analysis to test the hypothesis. Findings – The empirical results show that there is a positive correlation between work stress and employee negative behavior. Transformational leadership has negative impacts on work stress and employee negative behavior, whereas transactional leadership has positive influences. Moreover, transactional leadership strengthens the influence of work stress on employee negative behavior, whereas transformational leadership has no moderating effect. Practical implications – First, enterprises should take employees’ stress tolerance into account in selection and recruitment, and enhance stress management. Second, by demonstrating inspirational vision and personal charisma, open leadership style, rather than short-term transactional behavior, will motivate subordinates more effectively. Finally, distribution system should be improved to achieve principle and procedural justice. Originality/value – The paper extends the research on employee behavior by investigating the impacts of leadership and work stress. According to Chinese social, economic and cultural characteristics, this research examines the influence of contemporary Chinese mindset and pluralistic values on employee behavior. Basic psychological need satisfaction is essential for the wellbeing of teachers and motivation at work. Transformational leadership contributes to the development and maintenance of a respectful, constructive atmosphere, a supportive working climate, and has been suggested to be a crucial factor for the satisfaction of the need for relatedness of employees. Transformational leadership is also considered as an ideal leadership style in the school setting, but most studies did not distinguish between individual and team effects of this leadership behavior. In the present study, we applied the dual-focused model of transformational leadership and focused on social processes to address the question of whether individual- and group-focused transformational leadership behavior contribute differently to satisfaction of the need for relatedness of teachers. Based on longitudinal data with three measurement points across one school year of N = 1,217 teachers, results of structural equational models supported the notion of the dual effects of transformational leadership: Individual-focused transformational leadership was directly positively related to change in satisfaction of the need for relatedness of teachers. The relationship between group-focused transformational leadership and change in satisfaction of the need for relatedness was mediated by received social support from team members. These findings emphasize the importance of school leadership behavior of principals for satisfaction of the need for relatedness of teachers. The satisfaction of the need for relatedness is, therefore, not only satisfied through the direct interaction between the school principal and the individual teacher but also through interactions of the school principal with the whole team. Our results confirm that school principals should focus their leadership behavior both on individual need satisfaction of teachers as well as on team development.
